are different rationales for the under representation. The first rationale is that there are relatively few minority students in doctoral programs, and this impacts the job pool for
hiring faculty. Even the application of Affirmative Action directives in the past has not reduced the frustration of administrators, who continue to support efforts to higher minority faculty.
The second rationale, though, is based on the argument that 42 percent of conferred doctorates go to women and 17 percent to minorities, but there is a gap between these
figures and those who are hired in the university setting. It has been argued that this has occurred because women and minority professors experience a sense of social isolation
and subtle limitations, including a lack of mentors that maintain the gap between doctoral attainment and hiring in the college or university. The use of an ethnographic study to consider
the factors that influence the movement of doctoral candidates, especially women or minorities, from their doctoral attainment to the university/college professorial job market. This type of study is essential
to providing information that can improve recruitment and retention processes for minority faculty. Methodology The research design to be used in this project is non-experimental and qualitative,
based on an ethnographic design. The study will incorporate both descriptive and inferential elements, in order to consider specific factors as they relate the issues of ethnicity and gender
