The following examination of literature focuses on the difference between the characteristics and skills of a novice NP as compared to those of an expert practitioner.
In regards to expert critical care nurses transitioning to the role of advanced NP within an intensive care unit (ICU) setting, Fleming and Carberry (2011)
indicate that this transition caused the nurses to feel unsure of their skills as they experienced role uncertainty as there was doubt among the ICU team as to precisely what
the role advanced NP encompassed. As these NPs were assuming many of the responsibilities previously performed by junior doctors, there was an element of conflict that had to be overcome.
However, this was resolved by engaging in effective communication between these groups (Fleming and Carberry, 2011). These researchers indicate that there was a progression from a novice skill level,
which included uncertainty and role confusion that incrementally developed towards achieving a sense of competency and the internalization of the advanced NP role (Fleming and Carberry, 2011). Nursing literature
promotes the concept of an expert NP serving as a mentor to novices. A survey of 565 NPs revealed five qualifying characteristics for an expert mentor, which are "being an
authority in the field, an educator, a counselor, a sponsor, and having personal commitment" (Harrington, 2011). An expert NP has blended scholarly knowledge with skills gained from clinical experience and
this makes it possible for the expert NP to take a holistic approach to care that zeroes in on the heart of clinical situation, making an accurate nursing diagnosis that
facilitates appropriate action. It has been shown that mentoring programs led by expert NPs have led to accelerated productivity, increased job satisfaction and increased retention within the primary care setting
